Developing a Program to Enhance Teacher's Teamwork in Schools under The Secondary Educational Service Area Office Maha Sarakham

Abstract

This research aims to: 1) study the current conditions, desired conditions, and necessary needs for teacher's teamwork in schools under The Secondary Educational Service Area Office Maha Sarakham, and 2) develop and evaluate a program to enhance teacher's teamwork in schools under The Secondary Educational Service Area Office Maha Sarakham. The study employed a mixed-methods approach divided into two phases. Phase 1, the study of current conditions, desired conditions, and necessary needs for teacher's teamwork in schools under The Secondary Educational Service Area Office Maha Sarakham. The sample group consisted of 317 school administrators and teachers selected through stratified random sampling. Phase 2, Developing and evaluating a Program to Enhance Teacher's Teamwork in Schools under The Secondary Educational Service Area Office Maha Sarakham. The information providers included 6 school administrators and teachers from Best practices schools, as well as 5 educational experts, selected through purposive sampling. The research instruments included questionnaires, semi-structured interviews, and program suitability and feasibility evaluation forms. Data were analyzed by using percentage, mean, standard deviation, and the Priority Needs Index (PNI).

The results showed that;

1. The overall current state of teacher's teamwork in schools was at a moderate level, while the desired state was at the highest level. The necessary needs indicated that the highest need was Participation in Operational Activities, followed by Shared Goals, Collaboration and Constructive Conflict Management, and Support and Mutual Trust. The lowest need was Communication.

2. Developing a Program to Enhance Teacher's Teamwork in Schools under The Secondary Educational Service Area Office Maha Sarakham consisted of: 1) principle, 2) objective, 3) content, which included 5 modules: Module 1: Shared Goals, Module 2: Participation in Operational Activities, Module 3: Communication, Module 4: Support and Mutual Trust, and Module 5: Collaboration and Constructive Conflict Management, 4) development methods including training, study visits, and hands-on practice based on the 70:20:10 development principle, and 5) Evaluation, which included pre-and post-program knowledge assessments, evaluations of the ability of Teacher's Teamwork, and participant satisfaction assessments. The overall evaluation of the program indicated that its suitability was at a high level, and its feasibility was at the highest level.

การวิจัยครั้งนี้มีความมุ่งหมายเพื่อ 1) เพื่อศึกษาสภาพปัจจุบัน สภาพที่พึงประสงค์ และความต้องการจำเป็นของการทำงานเป็นทีมของครูในสถานศึกษา สังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษามหาสารคาม 2) เพื่อสร้างและประเมินโปรแกรมเสริมสร้างการทำงานเป็นทีมของครูในสถานศึกษา สังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษามหาสารคาม การดำเนินการวิจัยมีลักษณะเป็นการวิจัยแบบผสม แบ่งออกเป็น 2 ระยะ คือ ระยะที่ 1 การศึกษาสภาพปัจจุบัน สภาพที่พึงประสงค์ และความต้องการจำเป็นของการทำงานเป็นทีมของครูในสถานศึกษา สังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษามหาสารคาม กลุ่มตัวอย่าง ได้แก่ ผู้บริหารสถานศึกษาและครู สังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษามหาสารคาม จำนวน 317 คน โดยกลุ่มตัวอย่างได้มาจากการสุ่มแบบแบ่งชั้นภูมิ ระยะที่ 2 การสร้างและประเมินโปรแกรมเสริมสร้างการทำงานเป็นทีมของครูในสถานศึกษา สังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษามหาสารคาม กลุ่มผู้ให้ข้อมูล ได้แก่ ผู้บริหารและครู จำนวน 6 คน จากโรงเรียนที่มีแนวปฏิบัติที่ดี และผู้ทรงคุณวุฒิ จำนวน 5 คน โดยการเลือกแบบเจาะจง เครื่องมือที่ใช้ในการวิจัย ได้แก่ แบบสอบถาม แบบสัมภาษณ์แบบกึ่งโครงสร้าง และแบบประเมินความเหมาะสมและความเป็นไปได้ของโปรแกรม สถิติที่ใช้ในการวิเคราะห์ข้อมูล ได้แก่ ร้อยละ ค่าเฉลี่ย ส่วนเบี่ยงเบนมาตรฐาน และดัชนีความต้องการจำเป็น

ผลการวิจัยพบว่า

1. สภาพปัจจุบันของการทำงานเป็นทีมของครูในสถานศึกษา โดยรวมอยู่ในระดับปานกลาง และสภาพที่พึงประสงค์ของการทำงานเป็นทีมของครูในสถานศึกษา โดยรวมอยู่ในระดับมากที่สุด ส่วนค่าดัชนีความต้องการจำเป็น พบว่า ด้านที่มีดัชนีความต้องการจำเป็นมากที่สุด คือ ด้านการมีส่วนร่วมในการดำเนินงาน รองลงมาคือ ด้านการมีเป้าหมายร่วมกัน ด้านการร่วมมือและใช้ความขัดแย้งในทางสร้างสรรค์ และด้านการสนับสนุนและมีความไว้วางใจซึ่งกันและกัน ส่วนด้านการติดต่อสื่อสาร มีค่าดัชนีความต้องการจำเป็นต่ำที่สุด

2. การพัฒนาโปรแกรมเสริมสร้างการทำงานเป็นทีมของครูในสถานศึกษา สังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษามหาสารคาม ประกอบด้วย 1) หลักการ 2) วัตถุประสงค์ 3) เนื้อหา มี 5 Module ประกอบด้วย Module 1 การมีเป้าหมายร่วมกัน Module 2 การมีส่วนร่วมในการดำเนินงาน Module 3 การติดต่อสื่อสาร Module 4 การสนับสนุนและมีความไว้วางใจซึ่งกันและกัน และ Module 5 การร่วมมือและใช้ความขัดแย้งในทางสร้างสรรค์ 4) วิธีการพัฒนา ประกอบด้วย การฝึกอบรม การศึกษาดูงานและการฝึกปฏิบัติงาน โดยการจัดกิจกรรมตามหลักพัฒนาแบบ 70:20:10 และ 5) การประเมินผล ประกอบด้วย การประเมินความรู้ความเข้าใจ ก่อน-หลัง การพัฒนา การประเมินความสามารถในการทำงานเป็นทีมของครู และการประเมินความพึงพอใจของผู้เข้าร่วมพัฒนาตามโปรแกรม ผลการประเมินโปรแกรมเสริมสร้างการทำงานเป็นทีมของครูในสถานศึกษา สังกัดสำนักงานเขตพื้นที่การศึกษามัธยมศึกษามหาสารคาม โดยรวมมีความเหมาะสมอยู่ในระดับมากที่สุด และความเป็นไปได้อยู่ในระดับมากที่สุด
